Essential 1: Every opening is seen as an opportunity to improve the organization.
Successful organizations view selection as an opportunity, and as a core competency. The Essentials, in order to be fully and effectively implemented, require the belief that every selection represents an opportunity to improve the organization.

Essential 2: A sense of urgency exists on every open position.

If the belief is that an opening is an opportunity for the organization to improve, then every day that it remains unfilled takes one more day away from the potential improvement.

Essential 3: The selection process is front end loaded.
Time is taken to develop what the position needs rather than having the available applicant pool make that decision for you. A well - planned and developed position requirement and process create the conditions that make the selection process proceed faster, better and at less cost in time, energy and money.

Essential 4: On every opening but true entry - level positions, first consideration is given to current employees.
First consideration to existing employees is a priority and the process of consideration is made as transparent as possible. Nothing encourages retention, accomplishment and high quality referrals more than the knowledge that opportunities to get ahead exist.

Essential 5: Every opening has a process driver.
A process driver is someone who keeps the sense of urgency at a high level; pushes the hiring manager; and coordinates the process to see that the opportunity to select does not get put on the backburner. Without this person and this accountability, selection can and will fall through the cracks, or result in a less than optimum decision.

Essential 6: The Hiring Manager is the decision maker in the hiring process.
At the end of the day, and after all the other inputs are in, the hiring manager is the person responsible for deciding on who the selection will be. The hiring manager is also accountable for the results of the hiring decision.

Essential 7: Managers and interviewers are skilled in selection tools and techniques.
The people involved in the selection process have defined roles and goals in the interview and selection cycle. Intuition is an essential part of any selection decision, but intuition needs to be enhanced through personal and organizational preparation and understanding of what is being looked for in a candidate. Many solid candidates have been turned down because of misunderstandings over position requirements and personal non - job related biases.

Essential 8: Assessments are a critical part of the selection process and are used to provide support information to the perceptions and recommendations of the interviewers.
Assessments, sometimes called Personality Profiles, are used to develop a picture of candidate’s Personal Skills, Attitudes and Behaviors. It’s recognized that most people do not fail in their positions because of a lack of formal training, education, experience or skill, but because of less obvious issues - and most of those issues revolve around their ability to work with and through people, and build effective working relationships.

Essential 9: Reference checks are an absolute in every selection - internal or external.
Educational records are always checked and the hiring manager always checks with former bosses. Third parties, such as recruiters are not relied on reference information. This is a more specific recommendation than the others in this article. But it is such a commonly ignored and critical thing to do that it needs to be included.

Essential 10: A commitment to the success of the person selected is made.
When someone is selected, as much effort is spent helping them be successful as was spent on the selection process. Careful selection creates a commitment to making the person selected successful - while evaluating the person’s performance at the same time.

Essential 11: If a mistake is made, it is fixed as soon as possible.
Even the best of processes result in a mistake being made from time to time. In the best of processes, the mistake is identified and action to correct it is taken as soon as the mistake is determined. Selection decisions that don’t work and aren’t dealt with decisively have a way of infecting an organization, and reducing morale and effectiveness.

Emerald Treatments

If you are not a gem or jewelry enthusiast, you may be surprised to learn that many gemstones are enhanced in some way or another. From diamonds, rubies, sapphires, and on down to ‘lesser’ stones, treatments are quite common. The types of treatments and the reasons for treating a stone are very dependent on the classification of the stone. Some estimates suggest up to 95-99% of all emeralds are treated. Most are treated to improve the passage of light within stone. The physical makeup of the emerald crystal, with its tiny natural fissures simply makes it logical to do so. As is the case with most gems, the stone’s natural properties simply dictate which enhancements are acceptable and which are not. A perfect example of this would be the heat treatment of tanzanite. Before heating, tanzanite is a brownish color, but turns a permanent blue or purple color after heating. The enhancement method is accepted because no foreign coloring agents were introduced, the method is common practice, and it is generally fully disclosed to the buyer.

Cedarwood Oil

Many centuries ago, the Greeks began using colorless oils to improve the appearance of emeralds taken from Egypt. The oil would fill in the natural cracks and fissures within the stone improving how light may pass through the stone. The practice is still extremely common today. In fact, it is the most widely practiced and accepted method of emerald enhancement. Today, mostly natural, colorless cedar wood oil is used and has been for the past four decades. It is not permanent, but it is rather stable. Over time, some oil may gradually evaporate or ‘leak’ from the stone. When this happens to lightly oiled stones, the change in appearance will not be significant or even noticeable, but may be on those that are more heavily treated. Keep in mind that we are not talking about months or even a few years, but likely over a decade or more. Ultrasonic jewelry cleaners and harsh solvents will also remove cedar oil treatments and perhaps other types of treatments as well. These cleaners should never be used on emeralds. If a stone loses its oil enhancement, most can be retreated.

Epoxy

There are many types of epoxy treatments; therefore we will speak of them in a rather general sense. They are as varied as the emeralds they’re applied to, and, of course, some are better than others. Epoxies are used to fill naturally, as well as unnaturally, occurring cracks and fissures in stones. They are used far less than cedar oil treatment and are considered a less desirable treatment option. The practice of using an epoxy is accepted to an extent. When done properly, the treatment can greatly improve the appearance and transparency of a stone. Some can be used to deceive the buyer..so you need to be aware of what’s out there. Gematrat

Gematrat was developed in 1997 as a way to permanently treat emeralds, leaving them in a stable and permanent state once finished. The process has been defined as ‘gemstone branding’ and begins with a very extensive cleaning of the stone which may take weeks or even months in some cases. The stone’s tiny fissures and cracks are then filled with the colorless Gematrat substance, which is said not to leak or discolor. The substance also contains a tracer which glows blue under ultraviolet light.

According to the producers of the treatment, you can put Gematrat treated gems in an ultrasonic cleaner, a steamer, and even recut the stone without damage. The stones are marketed with an American Gemological Laboratories (AGL) report.

ExCel

Another emerald treatment process developed after the Gematrat process. This process does not include the tracer element that was present in the previous process because of incompatibilities with the treatment and the appearance of many fakes that mimicked the tracer’s effect under ultraviolet light. Information about the gem is laser engraved on the girdle of the stone.

Palm Resin

Also known as Palma, this is a type of oil-like plastic treatment that is used in place of cedarwood oil. The treatment is not stable or permanent and tends to leave a milky-white residue. It is still used, but it is not considered an acceptable treatment.

Opticon

A plastic treatment that first appeared in Brazilian emeralds in the 1980’s. The use of this treatment was not disclosed and was considered an unethical method of enhancement. The Opticon substance is green colored, but may turn yellowish over time. Many feel that Opticon treated emeralds are easily detected by their appearance when compared with typical untreated or cedarwood treated stones.

PermaSafe

This permanent, synthetic epoxy resin emerald treatment was developed by the Centro Gemologico para la Investigación de la Esmeralda (CGIE) in Bogota, Colombia. (Gemology Center for Emerald Investigation) The treatment was intended to be a Colombian alternative to the Gematrat and ExCel permanent treatments. It is reportedly a stable, permanent treatment that will not evaporate or leak and can safely be subjected to ultrasonic cleaning. The same resin has been used in other commercial applications outside of the jewelry industry.

Joban

A treatment commonly used in India that uses a green oil to not only fill and mask the cracks and fissures in the stone, but to also give it better color. The process is considered unethical.

Paraffin

Commonly used on African emeralds, paraffin is used in an oil or wax form.

Paradise Lost — Choosing Empire Over Freedom

My wife and I recently returned from a wonderful trip to Hawaii. I’m not sure if it is the hypnotic trance of inconceivably blue waves rushing to shore or the laid back lifestyle exhibited by Hawaiians that snares you. Perhaps it is the relative isolation or the intense beauty of the place that prompts a momentary forgetfulness and tempts a devil-may-care attitude toward the problems we face in our world.

In this island paradise, sporting stores openly selling hemp products and packed with people who moved there precisely because the mainland has become too controlled, too inhibiting, one could easily dismiss threats to our liberty. One more Mahalo” or hang loose sign and I might have been convinced. I might have been persuaded to retire to this haven, forget about the Constitution, and tune out our Machiavellian leaders who view that Constitution as an unhappy anachronism hindering their dreams of control and empire.

And then, all at once, it hit me. Not even in this island Nirvana are we safe from these megalomaniacal control freaks, and world improvers who lead our empire and force us to live this way. They work 24/7 to tax, regulate, and control every square inch of our country and every breath we take. They will not be satisfied until every transaction between two consenting adults is codified. They will not be satisfied until every last liberty is expunged to “keep us safe” from shadow terror organizations and our own misguided instincts.

This splash of cold water jolted me back to reality one evening as we boarded our cruise ship after a lovely evening at a luau. As I passed through security at the boat terminal, I turned just in time to see an elderly woman being “wanded” by security guards. This woman, mind you, was probably in her late seventies or early eighties and needed a walker to stand or walk. Her bags had already been searched and she had passed successfully through the metal detector. However, that was not sufficient.

As she leaned on her walker, security guards passed the wand over her body repeatedly. She had done nothing suspicious. There was no probable cause that she was a threat to the boat or a closet member of Al-Qaeda. She was simply the random American selected to have her rights and her dignity assaulted “to keep us safe”.

Perhaps it is not so much this one incident or circumstance that troubles me. What troubles me is that it happens every day, all day, everywhere in the American Homeland. Scenes like this one are becoming part of the fabric of what it means to be American.

It is the cost or alleged cost we must pay for our prosperity (empire). We turn a blind eye to slave labor so that we can get bargains at Wal-Mart. We manufacture bogus wars to confiscate the natural resources of others. We scheme to overthrow democratically elected leaders who challenge the empire. We use mob-like tactics to impose our economic will on other nations and force them to conduct business in our worthless fiat currency that has all the value of Monopoly money. We convince ourselves that we have only the highest of motives for these hypocrisies. Most of all, we ostracize as unpatriotic or conspiratorial those among us who question the motives or the actions of the emperor.

The empire is a good thing for most Americans. Though, we are easily offended by the use of that term. We bask in its bounty as though God himself divined that it belongs to us. Rather than admit that our free republic has been swallowed by a hungry, greedy empire that thrives on the misfortune of others around the world, we find it expedient to subject ourselves to being “wanded” to protect us from the anger generated by those policies.

That elderly woman cannot conceive why someone would wish to do her harm; nor should she. She never voted for the empire or its security necessities. Instead, she simply allowed herself (as we all have) to believe the subtle delusions-one at a time. Each compromise seeming logical in the way it whittled away at the Constitution and the republic until it is barely recognizable-until we are barely recognizable.

“Yes,” said Thomas Jefferson, “We did produce a near-perfect republic. But will they keep it? Or will they, in the enjoyment of plenty, lose the memory of freedom? Material abundance without character is the path to destruction.”

There is nothing wrong with our abundance, but where is our character and what of our freedom? We would rather be searched and watched and tracked than awakened. We would rather send our children to die in pointless wars than treat the other human beings on this planet as equal heirs to its bounty. We would rather blindly follow nefarious leaders than do the work of citizenship to expose them and hold them accountable. We would rather believe our own myth-that who we are is who we were. We would rather be safe than free.

So, paradise was shattered. Even in the midst of beauty and isolation, the tentacles of the empire squeeze. I was left to wonder how long it will be before Americans are ready to choose liberty and the Constitution over Wal-Mart and the wand.

Israeli Terrorist Cell Uncovered in Egypt

In July 1954, an Israeli terrorist cell was activated inside Egypt. The ensuing attacks, cleverly designed to look like the work of Arabs, blasted and torched American and British targets.

First, the Israeli terrorists firebombed the Alexandria Post Office. Then, they firebombed the U.S. Information Agency libraries-one in Alexandria, and one in Cairo. Then, they firebombed a British-owned Metro-Goldwyn Mayer theater, and a railway terminal, and the central post office, and a couple more theaters…

To smuggle their bombs inside the buildings, the terrorists used devices shaped like books, hiding them inside book covers. Once inside, bags filled with acid were placed on top of the nitroglycerin bombs. After several hours, the acid ate through the bags and ignited the nitroglycerin, causing explosions and blazing infernos.

What Made Israel Stoop to Terrorism?

In the early 1950s, the United States was making fast friends with Egypt, taking advantage of the new pan-Arab Egyptian government of Gamal Abdel Nasser. The warming relationship between the US and Egypt caused a very insecure Israel to feel a bit threatened.

Nassar also had plans to nationalize the Suez Canal, which had been controlled by the British for decades. Egypt had been known to blockade Israeli shipping through the canal, and Israel feared Nassar would make a blockade permanent.

After U.S. President Eisenhower began encouraging the British to leave the Suez Canal Zone, Israel started looking for a way to make the British stay, and a way to remain best buddies with America.

And what better way to treat your best friend than to stab them in the back and tell them one of your other friends did it?

David Ben Gurion, Israel’s founding prime minister, thought that Egyptian terrorist attacks against Americans would be a perfect way to cool the growing US/Egypt relationship. And, since there were no Egyptians planning attacks against Americans, Ben Gurion’s proteges did the next best thing: they recruited Israeli agents to PRETEND to be Egyptian terrorists.

Unit 131

The top-secret Israeli terrorist cell, Unit 131, had existed since 1948. In 1950, Israel’s Directorate of Military Intelligence, Aman, was created, and Israel sent an undercover agent, Colonel Avraham Dar (alias: John Darling, British citizen of the island of Gibraltar), to recruit more members to Unit 131. He also trained them how to build bombs and terrify Americans and British civilians working and living in Egypt.

Before the terrorist cell was activated, another Israeli agent named Avraham-Avraham Seidenberg-was sent to take control from Avraham Dar.

Seidenberg first went to Germany to establish an alias: he assumed the identity of Paul Frank, a former SS officer, complete with underground Nazi connections. By 1954 his new identity was in place and he went to Egypt to take command of Unit 131.

Unit 131 decided to call their terrorist plan Operation Suzannah. The name came from Susan Kauffman, the fiancee of Victor Levy, one of the Israeli terrorists. The name also referred to the unit’s call to action: the unit would activate when it heard an Israel radio broadcast of the American song, Oh! Susannah.

In the summer of 1954, Colonel Binyamin Gibli, the chief of Aman, arranged for the tune to be broadcast…

Israeli Terrorist Ring Busted

Everything was going well for the Israeli terrorists it seemed. But, there was one thing the members of Unit 131 didn’t know: their terrorist sleeper cell had itself been infiltrated by the Egyptian intelligence service. The new Unit 131 leader, Seidenberg, had betrayed them to the Egyptians.

So, when Unit 131 member Philip Nathanson made his way to bomb the British-owned Rio theater in Alexandria, not only was he being followed; the Egyptian intelligence service had a fire engine waiting to put out the flames. As Nathanson stood in the ticket line, his bad luck turned worse when one of the bombs in his pocket ignited, and then exploded.

Nathanson was burned but not killed. As nearby pedestrians shouted warnings and wondered if he was a suicide bomber, Egyptian policemen stepped in, calmed the crowd, and identified Nathanson as one of the terrorists who had been blowing up American and British buildings.

The Wicked Web Unravels

Nathanson was interrogated by Egypt’s military intelligence and confessed the whole plot, which led to more arrests. When the Israeli spies were given a public trail, all the details of their terrorist training in Israel came to light.

Former Israeli Prime Minister Ben Gurion and Israel’s Aman chief, Binyamin Gibli, tried to frame their own Defense Minister, Pinhas Lavon. They even offered forged documents as proof. The frame-up worked for a while-so much so that the entire incident is still popularly known as the Lavon Affair. Lavon resigned, and Ben Gurion came out of political retirement to replace him as Israel’s Defense Minister.

However, the truth did finally emerge.

In 1960, a review of the inquiry discovered the fake documents, as well as perjury by Seidenberg. A committee of seven Cabinet members cleared Lavon. And, although Ben Gurion never admitted fault, he did resign his post as Defense Minister.

What Happened to the Terrorists?

Yosef Carmon and Max Binnet both committed suicide in an Egyptian prison.

Dr. Moshe Marzouk and Shmuel Azar were both sentenced to death in a very public trial. Much of the world persuaded the Egyptian government not to hang the two terrorists, including intervention from US President Eisenhower, Indian President Nehru, and even the Pope. Egypt, referring to America’s hanging the Rosenbergs, responded: “Egypt (will) treat its spies in precisely the same manner adopted by the United States.” Marzouk and Azar were hanged in a Cairo prison.

Meir Meyuhas and Meir Za’afran, after spending seven years in jail, were both released in 1962. Sworn to silence, they returned to Israel and reconstructed their lives far from the public spotlight.

Victorine Marcelle Ninio was tortured in an Egyptian prison. With her feet severely beaten, and threatened with rape, she threw herself out of a window and almost died. After healing in a hospital and enduring the spy trial, she was sentenced to 15 years in a prison for women in Kanather-the longest sentence ever for a female political prisoner in Egypt. She was released as part of a prisoner exchange following 1967’s Six-Day War, and quietly returned to Israel, having become a source of political embarrassment. However, by 1974 much of Operation Suzannah had become public, and Israeli Prime Minister Golda Meir attended Ninio’s wedding.

Robert Dassa spent fourteen years in an Egyptian prison at Tura, where he ran the prison basketball team. He was also released as part of the Six-Day War prisoner exchange in February of 1968. In 1979 he returned to Egypt as a journalist to cover Prime Minister Menachem Begin’s visit to Alexandria. Thirteen years later he wrote a book about his experience.

Victor Levy and Philip Nathanson were sentenced to life in prison, where they made friends and even ran a successful duck farm with the approval of the prison administrator. They were also released in the Six-Day War prisoner exchange, and returned quietly to Israel.

Avraham Seidenberg, who had betrayed Unit 131 to Egyptian Intelligence, was the only spy who escaped. He returned to a hero’s welcome in Israel. When his perjury, and probable roll as an Egyptian double agent, was discovered, Seidenberg was sentenced to 10 years in an Israeli prison. After serving as an exemplary prisoner, he was released. He briefly sold television sets in Tel-Aviv. Then, in 1972, and still denying everything, he moved to California.

No Lies – Great Salespeople Always Tell The Truth

There is an old mantra in sales - Under-promise and over-deliver. While many salespeople follow this axiom and, on the surface, it has good intentions, it really tells you to do one thing - Lie to your clients. If you are in sales, try this interesting concept - Tell the truth!

The theory behind the “under-promise and over-deliver” concept is that if you over-promise, your clients will be upset with you when the final results are not what they expected; they may bad-mouth you and this will, most certainly, cost you any potential future referrals from them. If you under-promise, the final results will always be better than expected and your clients will be quite pleased with you. They’ll tell their friends and you will get more referrals and sales leads in the future.

Now, here is the problem. If you under-promise, you may lose out on the current sale. Your customers or prospects may end up buying from a salesperson that over-promises. What good is under-promising to make prospects happy in the future if they never actually become a customer in the first place? And, you should not over-promise because that will upset your customers; angry customers are not good for business. So what should you do? Don’t under-promise. Don’t over-promise. TELL THE TRUTH!

What happens when you tell the truth? People will like you. People buy from people they like. That’s not a sales tip. It’s not a sales technique. It’s human nature. People will always be weary of pushy salespeople or salespeople that they think are dishonest. Don’t be one of those salespeople. Be yourself, people will like you, they will buy from you, and you will sell more.

The concept of under-promise and over-deliver, while seemingly innocent enough, is a sales technique. Sales techniques are manipulative and they’re of an old-school sales mindset. Today, great salespeople tell the truth and they use a consultative sales approach that aims to help the customer rather than manipulate them for their own personal gain. Try it. Tell the truth and, you too, will be great!
